The p<\/span><span style=\"font-weight: 400;\">enalties for failing to comply are steep and enforceable by the<\/span><a href=\"https:\/\/ico.org.uk\/for-organisations\/guide-to-the-general-data-protection-regulation-gdpr\/\" target=\"_blank\" rel=\"noopener\"> <span style=\"font-weight: 400;\">Information Commissioner\u2019s Office<\/span><\/a><span style=\"font-weight: 400;\"> (ICO). Plus, reputational damage could ensue for failing to comply. <\/span>\r\n\r\n<span style=\"font-weight: 400;\">As part of the efforts you undertake to prepare your agency to be GDPR-compliant, it\u2019s crucial to educate every single member of your agency\u2019s staff and ensure they understand the legislation, their role in properly handling data to ensure your agency\u2019s compliance, and how to be alert to any actions that could jeopardise your agency\u2019s compliance. <\/span>\r\n\r\n<span style=\"font-weight: 400;\">With so much at stake, how can you ensure all your employees take their responsibilities under GDPR seriously? Here are 5 ways to consider educating your staff: <\/span>\r\n<h3><b>Lead from the top down.<\/b><\/h3>\r\n<span style=\"font-weight: 400;\">In an age of digital business, technology and data are boardroom-level concerns for all businesses. CEOs must be on top of issues pertaining to data protection and cybersecurity, and those at leadership levels within your agency must lead by example. <\/span>\r\n\r\n<span style=\"font-weight: 400;\">Is the message about GDPR compliance being communicated effectively across the business? Do your employees know what GDPR is and what\u2019s expected of them in regards to it? Are senior staff leading by example? <\/span>\r\n\r\n<span style=\"font-weight: 400;\">Train your employees on the basics of GDPR (what it is, why it matters, how it impacts them, and what your agency is doing to maintain compliance). Ensure your leaders are visibly demonstrating why it\u2019s important all employees take GDPR compliance seriously and have them model the behaviours you wish to see your staff embrace. <\/span><b><\/b>\r\n<h3><b>Implement (and regularly update) a data protection policy and ask employees to complete an internal certification. <\/b><\/h3>\r\n<span style=\"font-weight: 400;\">Develop a clear, concise, comprehensive policy outlining processes and procedures for data handling that all staff must follow. Then, consider creating an internal agency certification course that educates employees on exactly what their individual responsibilities are in order to maintain GDPR compliance and require all employees to complete the certification. (It\u2019s not an official certification, simply one you put in place in your agency to ensure all staff have understood their roles and responsibilities, and have acknowledged their understanding of them). <\/span>\r\n\r\n<span style=\"font-weight: 400;\">Think of how you might design an internal sales certification, for example, and model it after that. Include modules that cover key dos and don\u2019ts your employees must be aware of regarding how to handle sensitive information, password security, client and candidate rights, and all of the other areas in which you must ensure their compliance per the ICO\u2019s guidance. <\/span>\r\n\r\n<span style=\"font-weight: 400;\">Be sure to include a module that shows all employees how to raise the alarm if they suspect a breach and let them know who\u2019s responsible for responding to it once it\u2019s been identified. Review the policy as part of your new employee onboarding process, and use it as a reference point any time someone has a query about handling data. <\/span><b><\/b>\r\n<h3><b>Build in data protection mindfulness at every stage of business.<\/b><\/h3>\r\n<span style=\"font-weight: 400;\">Rather than data protection being a mere afterthought, the ICO advises taking a<\/span><span style=\"font-weight: 400;\"> \u201c<\/span><a href=\"https:\/\/ico.org.uk\/for-organisations\/guide-to-data-protection\/privacy-by-design\/\" target=\"_blank\" rel=\"noopener\"><span style=\"font-weight: 400;\">privacy by design<\/span><\/a><span style=\"font-weight: 400;\">\u201d <\/span><span style=\"font-weight: 400;\">approach whereby it\u2019s ingrained in the culture and processes of the organisation. The ultimate aim is to have every member of staff being consistently mindful of how they\u2019re handling the data that\u2019s integral to their role. <\/span>\r\n\r\n<span style=\"font-weight: 400;\">You can hardwire this by including a data protection element in job descriptions, employee contracts, and performance appraisals so it becomes an intrinsic part of employee performance. You can also set a regular cadence of communication where you reinforce key ideas and practices as it relates to your agency\u2019s GDPR-compliance, and keep the staff up to date on how your organisation is doing in terms of compliance. <\/span><b><\/b>\r\n<h3><b>Manage access.<\/b><\/h3>\r\n<span style=\"font-weight: 400;\">While hacking is often presumed to be the biggest threat to data security, agencies are perhaps more frequently vulnerable to data breaches that arise from recruiters being careless. Using unencrypted files, sharing passwords, taking secure paperwork out of the office, not shredding confidential documents, and leaving papers unsecured are major risks for data breaches. Educate employees on the dangers of these practices and show them a more secure, compliant way to get their work done.<\/span>\r\n\r\n<span style=\"font-weight: 400;\">It\u2019s also essential to have controls in place to ensure that data can only be accessed by those who need it: having it freely available to everyone, regardless of whether they have legitimate use for it, will not be acceptable under GDPR. Password protection of such data is an absolute minimum requirement and agencies should seriously consider incorporating further authentication stages before the most confidential data can be accessed.<\/span> <span style=\"font-weight: 400;\">The permission levels allocated to each employee should be tracked on an ongoing basis so that nobody has any privileges that they don\u2019t need. Equally, access should be immediately revoked and passwords changed when employees leave the company.<\/span><b><\/b>\r\n<h3><b>Provide thorough and regular training.<\/b><\/h3>\r\n<span style=\"font-weight: 400;\">The introduction of GDPR is a reason to begin regular staff training on data protection and issues related to cybersecurity. This will ensure your agency keeps compliance at the forefront of your employees\u2019 minds. Regularly host trainings covering data protection and security practices, and keep records of the training so that absent colleagues or new starters don\u2019t miss out on crucial information that could potentially jeopardise the security of your agency\u2019s data.<\/span>\r\n\r\n<span style=\"font-weight: 400;\">GDPR isn\u2019t a passing fad and it\u2019s not something you can embrace with enthusiasm only to lose interest later. It must be given ongoing, mindful attention by all members of your recruitment agency\u2019s staff to ensure you remain GDPR-compliant. In the recruiting business, you wear many hats, one of which is as a coach to your candidates. \u00a0No matter what type of recruiter you are, coaching plays<span style=\"color: #333333\"><i>\u2014<\/i><\/span>or should play<span style=\"color: #333333\"><i>\u2014<\/i><\/span>a vital role in your day-to-day activities. Coaching your candidates is like coaching athletes, and you can learn a lot from comparing the two. <\/span>\r\n\r\n<span style=\"font-weight: 400\">A great coach can elevate his candidates. After playing Division 1 tennis in college, I chose to coach professionally. I spent several years working with junior players of all levels, college athletes, and professionals both as a coach and practice partner. I\u2019ve talked coaching strategy and motivation with sports legends and Olympic athletes. <\/span>\r\n\r\n<span style=\"font-weight: 400\">While everyone I\u2019ve spoken with brings something different to the table, certain themes are constant predictors of success: hard work, a willingness to improve, an openness to being coached, and having a great coach. None of these athletes could have reached the same heights without a strong coach to guide them. A great recruitment coach can do the same thing for his or her candidates. Here are three qualities of a great coach of candidates or athletes and how they can help you create a better candidate experience, increase fill rates, and grow your business. <\/span>\r\n<h3><strong>1) Establish trust<\/strong><\/h3>\r\n<span style=\"font-weight: 400\">If you want to be an effective coach, you have to start by developing trust. This isn\u2019t Uber<span style=\"color: #333333\"><i>\u2014<\/i><\/span>I\u2019m not getting in your \"recruiting car\u201d and heeding your career advice just because you got a 5-star rating. Why? Because my next job is more important than whether your Toyota smells nice or not. <\/span>\r\n\r\n<span style=\"font-weight: 400\">By choosing to work with you, your candidate has made a conscious decision to enter into what I see as a \u201ccoach-player\u201d relationship. The player believes the coach can take them where they want to go and help them achieve their goals. The coach believes that the player is willing to put in the work and trust their process and that investing their time will be a worthwhile experience. It is likely that there are many recruiters going after your candidate, so remember that they\u2019ve chosen you. The way you act now can set the tone for a successful relationship. <\/span>\r\n\r\n<span style=\"font-weight: 400\">The first conversation is critical for building trust in this relationship. Use this conversation to learn about them and also to share more about you and what your approach can offer them. The trust that can be gained from this initial meeting will give your candidate confidence that working with you is the right decision. For example: by being too direct, not direct enough, or giving tough love to someone who doesn\u2019t take it well. <\/span>\r\n\r\n<span style=\"font-weight: 400\">It is likely that other recruiters have given similar advice to your candidates, but most don\u2019t communicate that advice effectively, and therefore it won't resonate. How does your candidate respond to constructive criticism? How would they react if you tell them what to do? How do they like to learn and prepare? Some people like more direct feedback or direction while others take it poorly. Sometimes, a simple shift in phrasing can make all the difference. <\/span>\r\n\r\n<span style=\"font-weight: 400\">For example: If someone doesn\u2019t respond well to a direct approach well, instead of telling them what to say or how to prepare for an interview, try approaching the situation with a question like, \u201c<em>Considering this information about the client's interview process, have you thought about how you want to tackle those questions?\u201d<\/em> Instead of telling the candidate how to navigate a certain question, try asking \u201c<em>What if you tried ___<\/em>.\"<\/span>\r\n\r\n<span style=\"font-weight: 400\">One of the best coaches I know had to navigate his pre-match strategy conversations with his top player in a way that let the player think he was the one coming up with the ideas. Sounds a little crazy, right? This isn\u2019t the right approach for everybody, but it highlights the fact that everyone responds differently and spending the time to get to know your candidates will help you communicate better and be a better coach.<\/span>\r\n<h3><strong>3) \u00a0Develop your candidates' skills <\/strong><\/h3>\r\n<span style=\"font-weight: 400\">Talent can only get you so far\u2014an age-old phrase worth repeating. A candidate who's willing to listen, take your advice, and work hard will beat out those who are perhaps more talented but aren\u2019t doing what\u2019s necessary to reach their goal. In some cases, it is up to you to take the time to help them develop those skills. <\/span>\r\n\r\n<span style=\"font-weight: 400\">In today\u2019s market, it\u2019s all about differentiating from the competition by adding more value to your candidates. For agencies that are working in a generalist market and dealing with high volume, perhaps your training comes in the form of online courses or ebooks. If you're in a niche field, you can look at organizing events with keynote speakers, webinars, and personalized training. If you can appeal to your niche, you are going to get referrals of other top candidates in that industry. <\/span>\r\n\r\n<span style=\"font-weight: 400\">Earlier this year, a <a href=\"https:\/\/www.mckinsey.com\/featured-insights\/future-of-work\/retraining-and-reskilling-workers-in-the-age-of-automation\" target=\"_blank\" rel=\"noopener noreferrer\">McKinsey study showed that 82 per cent<\/a> of executives at large companies see <a href=\"https:\/\/www.bullhorn.com\/eu\/blog\/2018\/09\/art-papas-keynote-engage-london-reskilling\/\" target=\"_blank\" rel=\"noopener noreferrer\">reskilling and retraining<\/a> as imperative for addressing the skills gap but only 16 per cent feel prepared to do this. Staffing firms are increasingly seeing the opportunity in addressing reskilling.\u00a0<\/span>For example, <a href=\"https:\/\/www.adeccousa.com\/\" target=\"_blank\" rel=\"noopener noreferrer\">Adecco<\/a> recently acquired General Assembly as part of their upskilling and retraining efforts.\r\n\r\nThe byproduct of such effort is your candidate or employee becoming a better professional in their chosen industry and their preparation will serve them well when they get into \u201ccompetition\u201d. Another common phrase and a personal favourite: \u201cProper Preparation Prevents Poor Performance\u201d. You can\u2019t make a candidate prepare, but if you do your part, you\u2019ve given them the best chance for them and your company to be successful.\r\n\r\n<span style=\"font-weight: 400\">More goes into being a good coach than one might expect, but if you consider these three tips, you'll be well on your way to becoming an incredible coach to your candidates. \u00a0The next time you\u2019re talking to or reviewing current candidates or employees, ask yourself: am I being the best coach I can be?
