{"id":61778,"date":"2019-03-15T09:37:38","date_gmt":"2019-03-15T09:37:38","guid":{"rendered":"https:\/\/www.bullhorn.com\/eu\/?p=61778"},"modified":"2019-03-19T10:40:44","modified_gmt":"2019-03-19T10:40:44","slug":"the-talent-crisis-and-recruitment-business-models-to-beat-it","status":"publish","type":"post","link":"https:\/\/www.bullhorn.com\/eu\/blog\/the-talent-crisis-and-recruitment-business-models-to-beat-it\/","title":{"rendered":"The Talent Crisis and Recruitment Business Models to Beat It"},"content":{"rendered":"<p><span style=\"font-weight: 400;\">As the demand for fantastic talent grows, so does the crisis facing recruiters. <\/span><a href=\"https:\/\/grid.bullhorn.com\/uk\/?LS=Website&amp;LSD=Blog_UK&amp;LA=Blog_UK_19_03_15&amp;LAD=GRID2019_UK&amp;utm_source=blog&amp;utm_medium=website&amp;utm_campaign=grid2019_uk\" target=\"_blank\" rel=\"noopener\"><span style=\"font-weight: 400;\">Fifty-seven per cent of recruiters<\/span><\/a><span style=\"font-weight: 400;\"> in the UK and Ireland feel the skills shortage is worse now than it was five years ago, and as technological advances in AI and Automation continue to change the skill sets desired by employers, <\/span><a href=\"https:\/\/www.bullhorn.com\/eu\/blog\/2019\/02\/the-talent-challenge-3-ways-to-win-your-clients-heart\/\"><span style=\"font-weight: 400;\">the talent crisis<\/span><\/a><span style=\"font-weight: 400;\"> remains a concern to the employment market. <\/span><\/p>\n<p><span style=\"font-weight: 400;\">Industry expert, <\/span><a href=\"https:\/\/www.rec.uk.com\/news-and-policy\/our-people\/our-team\/kevin-green\" target=\"_blank\" rel=\"noopener\"><span style=\"font-weight: 400;\">Kevin Green, Chief Executive of the Recruitment &amp; Employment Confederation<\/span><\/a><span style=\"font-weight: 400;\">, spoke recently about the current employment market and his thoughts on the main business models that are most likely to result in success for agencies. So, what does your business need to take into consideration to beat the talent crisis?<\/span><\/p>\n<h3><b>The UK Labour Market<\/b><\/h3>\n<p><span style=\"font-weight: 400;\">The good news for recruiters is that &#8211; despite ongoing talent challenges &#8211; there remains plenty of demand for their services. Green spoke positively about the UK labour market\u2019s current strength. In fact, globally, only Germany is performing better. By the end of 2018, the<\/span><a href=\"https:\/\/www.theguardian.com\/business\/2018\/jan\/24\/uk-employment-level-hits-joint-highest-since-1971\" target=\"_blank\" rel=\"noopener\"> <span style=\"font-weight: 400;\">employment rate<\/span><\/a><span style=\"font-weight: 400;\"> was 75.3 per cent, the highest it\u2019s been since 1971, and the unemployment rate just 4.3 per cent. However, this means the UK labour market is highly competitive: while there are<\/span><a href=\"https:\/\/www.theguardian.com\/business\/2018\/jan\/24\/uk-employment-level-hits-joint-highest-since-1971\" target=\"_blank\" rel=\"noopener\"> <span style=\"font-weight: 400;\">810,000<\/span><\/a><span style=\"font-weight: 400;\"> job vacancies every month, candidate availability has<\/span><a href=\"https:\/\/www.rec.uk.com\/news-and-policy\/press-releases\/report-on-jobs-softer-increase-staff-placements-candidate-availability-drops-brexit-immigration\" target=\"_blank\" rel=\"noopener\"> <span style=\"font-weight: 400;\">worsened<\/span><\/a><span style=\"font-weight: 400;\"> month on month for four consecutive years. This growing skills shortage has also driven the<\/span><a href=\"https:\/\/www.advance.online\/2017\/12\/contract-recruitment-growth-2018\/\" target=\"_blank\" rel=\"noopener\"> <span style=\"font-weight: 400;\">shift<\/span><\/a><span style=\"font-weight: 400;\"> from permanent to temporary staffing, as employers struggle to fill posts with long-term workers. Is your agency taking into account changes such as this? Why not consider the way you <\/span><a href=\"https:\/\/www.bullhorn.com\/eu\/blog\/2018\/11\/tap-into-your-passive-contractors-pool\/\" target=\"_blank\" rel=\"noopener\"><span style=\"font-weight: 400;\">engage with contract and temporary workers<\/span><\/a><span style=\"font-weight: 400;\">, and make the most of the rising gig economy? <\/span><\/p>\n<h3><b>Candidate Availability<\/b><\/h3>\n<p><span style=\"font-weight: 400;\">Clients are facing three distinct kinds of candidate shortages, explained Green. They are: <\/span><i><span style=\"font-weight: 400;\">labour<\/span><\/i><span style=\"font-weight: 400;\"> (which he defines as \u2018blue collar\u2019 work, usually salaried at the National Living Wage); <\/span><i><span style=\"font-weight: 400;\">skills<\/span><\/i><span style=\"font-weight: 400;\"> (roles which need qualifications to do the job, such as engineering), and <\/span><i><span style=\"font-weight: 400;\">talent<\/span><\/i><span style=\"font-weight: 400;\"> (the people sought by employers in order to bring drive, energy and strategic thinking to a business).<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Green attributed the shortages to four key factors. The first is the UK\u2019s<\/span><a href=\"https:\/\/www.telegraph.co.uk\/business\/2017\/08\/07\/ageing-population-make-productivity-crisis-worse\/\" target=\"_blank\" rel=\"noopener\"> <span style=\"font-weight: 400;\">ageing population<\/span><\/a><span style=\"font-weight: 400;\">: over the next ten years, there will be fewer people of working age, meaning that there will be an even higher demand for experienced candidates. Another is the increased demand for flexibility as more professionals are opting out of full-time, permanent contracts. In fact, 16 per cent of the UK labour force (<\/span><a href=\"https:\/\/croner.co.uk\/news\/industry-giants-discuss-future-world-work-croner\/\" target=\"_blank\" rel=\"noopener\"><span style=\"font-weight: 400;\">5.5 million<\/span><\/a><span style=\"font-weight: 400;\">) are independent workers. <\/span><\/p>\n<p><span style=\"font-weight: 400;\">Changing social attitudes is also a reason why some businesses struggle to attract suitable candidates. For example,<\/span><a href=\"http:\/\/www.bbc.co.uk\/news\/business-35460401\" target=\"_blank\" rel=\"noopener\"> <span style=\"font-weight: 400;\">millennials<\/span><\/a><span style=\"font-weight: 400;\"> are more driven by values and seek companies that are ethical and \u2018give back\u2019 to society. They\u2019re also increasingly entrepreneurial, meaning it\u2019s harder for firms to retain them:<\/span><a href=\"https:\/\/www.procurementheads.com\/blog\/rupert-gaster-future-of-recruitment\/\" target=\"_blank\" rel=\"noopener\"> <span style=\"font-weight: 400;\">Accenture<\/span><\/a><span style=\"font-weight: 400;\"> research found 17 per cent of millennials wanted to run their own business in 1991, compared to 83 per cent in 2011. <\/span><\/p>\n<p><span style=\"font-weight: 400;\">The final factor fuelling candidate shortages, according to Green, is post-Brexit immigration. Currently, <\/span><a href=\"https:\/\/www.theguardian.com\/business\/2017\/sep\/06\/immigration-plans-cbi-institute-of-directors-eu-brexit\" target=\"_blank\" rel=\"noopener\"><span style=\"font-weight: 400;\">seven per cent<\/span><\/a><span style=\"font-weight: 400;\"> (2.2 million) of all UK jobs are filled by EU workers and Green feels our labour market needs more immigration, not less. With concerns about whether the government will create an immigration system that\u2019s going to work post-Brexit, fewer EU workers are looking for employment in the UK, putting further pressure on companies\u2019 ability to source talent. <\/span><\/p>\n<h3><b>Three Key Recruitment Models<\/b><\/h3>\n<p><span style=\"font-weight: 400;\">Against this backdrop of candidate shortages, Green pointed to three recruitment models that are most likely to succeed.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">The first is <\/span><b>inch wide, mile deep.<\/b><span style=\"font-weight: 400;\"> This is the model used by hyper-niche specialists.<\/span> <span style=\"font-weight: 400;\">These experts have narrow markets and their knowledge of them is exceptional. To succeed, your agency must know where to find very specific candidates and how to utilise technology, including<\/span><a href=\"https:\/\/www.bullhorn.com\/eu\/blog\/2019\/03\/social-engagement-is-your-agency-keeping-up\/\" target=\"_blank\" rel=\"noopener\"><span style=\"font-weight: 400;\"> social media and engagement strategies<\/span><\/a><span style=\"font-weight: 400;\">, to target them. A global reach will mean your agency has access to a wider pool. Recruiters following this model can tap into hard-to-find talent pools, securing their position as indispensable consultants for their clients.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">The next is <\/span><b>low cost.<\/b><span style=\"font-weight: 400;\"> This model works with the contingent market and relies on high volume to compensate for low margins.<\/span> <span style=\"font-weight: 400;\">Consequently, agencies employing this model need to be excellent at winning tenders. Recruiters will be working on large numbers of positions and filling them at a brisk rate, so they must be effective<\/span><a href=\"https:\/\/www.bullhorn.com\/eu\/blog\/2017\/11\/3-tips-to-help-you-run-your-recruitment-agency-more-efficiently\/\" target=\"_blank\" rel=\"noopener\"> <span style=\"font-weight: 400;\">operational processors<\/span><\/a><span style=\"font-weight: 400;\">.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">The final model is the<\/span><b> hybrid<\/b><span style=\"font-weight: 400;\"> and, as the name suggests, it\u2019s used by generalist agencies recruiting in lots of sectors and for roles at varying levels of seniority. Such agencies need different, tailored internal practices with appropriately skilled and knowledgeable recruiters.<\/span><\/p>\n<p><i><span style=\"font-weight: 400;\">With the candidate shortage not going anywhere and clients increasingly seeking more consultancy-style services, it\u2019s vital for recruitment agencies to make strategic choices about how they will position themselves to remain expert service providers.
